Why Does Your Salon Team Walk All Over You?

|Nick Mirabella

I'm going to be straight with you. If your salon team is walking all over you, it's not because you're weak or your stylists want to take advantage of you.

It's because you haven't built a system that holds everyone accountable without making you the bad guy.

In my 30 years running salons and coaching salon owners, I've seen this exact scenario play out hundreds of times. And here's the thing - salon owners often get stuck between two bad choices: become a pushover or turn into a dictator.

Here's the truth. You don't have to pick either one.

What you need are clear standards, consistent feedback, and a system that keeps your team aligned. This way, you lead effectively instead of micromanaging every detail.

The Reality of Salon Management and the "Nice Boss" Trap

Here's a hard truth most salon owners don't want to admit: many of you are scared of your own staff.

You walk on eggshells because you worry that if you correct a stylist, they'll quit and take their clients elsewhere. I've seen this fear create a communication gap that slowly kills salons.

Every salon owner I've coached understands communication is key. Yet less than 20 percent hold regular one-on-one meetings with their team. Why? Because they avoid tough conversations to keep the peace.

But being the "nice boss" is actually destroying your salon culture.

When you let lateness slide, ignore drama, or turn a blind eye to low retail sales just to avoid conflict, your top performers notice. They get tired of carrying the weight of those who don't pull their share. This breeds resentment and lowers morale.

It's a lose-lose for everybody.

Accountability Is Not the Enemy

In the beauty industry, the average staff retention rate is about 75 percent. That means you lose one out of every four team members each year. The kicker? More than half of salon employees say poor management is the main reason they leave.

They don't quit because you held them accountable. They quit because you didn't.

When I was building my first salon location, I learned this the hard way. I was trying to be the "nice guy" and avoid conflict. My team's performance slipped. Revenue stalled.

Then I started using simple systems from EOS and E-Myth to set clear expectations and hold regular meetings. Accountability became part of the culture. The salon grew, and so did my confidence as a leader.

How to Stop Your Team from Walking Over You

Here's what I like to do with salon owners who are dealing with this:

Set Clear Standards: Define what you expect for punctuality, client service, retail sales, and teamwork. Write these standards down and review them regularly. Your team can't hit targets they can't see.

Use Regular One-on-Ones: Hold weekly or biweekly meetings with each team member. Give honest feedback. Listen to their concerns, but don't avoid the tough stuff. Most salon owners think they're managing their team, but they're really just hoping for the best.

Build Accountability Systems: Create simple tools to track performance and follow up consistently. Use EOS principles like Rocks and Level 10 meetings to keep everyone on track. It's like having a GPS for your salon culture.

Work ON Your Business: Following the E-Myth approach, spend time creating systems that run without needing you to micromanage. Train a strong manager or Integrator to help lead the team. You know what happens when you're always working IN the business instead of ON it.

Practice the 7 Habits: Begin with the end in mind. Know where you want your salon culture to be. Be proactive, not reactive, in addressing issues before they spiral. Your salon culture is either costing you money or making you money - there's no middle ground.

When you build these habits into your salon, you stop being the "nice boss" who avoids conflict and become a leader who commands respect. Your team knows the boundaries and what it takes to succeed.

You stop feeling walked over and start feeling in control.

And here's what I love about this approach - when you have systems in place, accountability becomes automatic. You're not the bad guy anymore because the system holds people accountable, not you.

Look, it's a completely different set of skills going from stylist to salon owner. Managing people, creating culture, holding people accountable - nobody teaches you this stuff in beauty school.

That's why I created the Level Up Academy. It's designed to help salon owners like you grow their business without burning out or turning into someone you don't want to be.
