Salon Owners: The 5 Things You Must Know About Every Team Member to Build a Loyal, High-Performing Staff

|Nick Mirabella

Look, I'm going to be straight with you. Most salon owners are obsessed with the wrong numbers.

Revenue, rebooking rates, retail sales. Yeah, those metrics matter. But here's the thing - they don't keep your stylists fired up and loyal.

I've spent 30 years in this industry, and I've coached hundreds of salon owners. If you want a team that shows up ready to crush it every day, you need to know your people deeply. And I mean deeply.

I'm talking about five critical things every salon owner must understand about each person on their team. Miss these and you'll keep wondering why your best people keep walking out the door.

1. Know Their Unique Strengths and Double Down on Them

When I was building my first salon, I learned this lesson the hard way. Most owners spend their time telling stylists what they're doing wrong. I see this play out all the time in my coaching calls.

Elite leaders do the opposite. They find what each team member does best and help them get even better at it.

This isn't just about giving praise. It's a serious business move. Here's what I teach in the Level Up Academy - identify each stylist's natural talents. Position them so they can lean into those strengths. Build marketing around what makes them unique. Celebrate those wins in your team meetings.

When stylists feel unstoppable doing what they love and do best, their service tickets go up, their confidence soars, and they stick around. That's loyalty you can't buy with a commission bump.

2. Know What Drives Them - Their Real "Why"

Every stylist has a reason they do hair. Most haven't been asked what it is in years.

I tell salon owners to dig deeper during one-on-ones. If you understand what motivates them - their personal purpose - you can connect their goals to your salon's vision. That's powerful.

Try this simple exercise next time you sit down with a team member. Ask them what experiences they want in life. Then ask who they need to become to get there. Finally, ask how your salon can help them get it done.

When your salon becomes a support system for their dreams, they'll work harder, stay longer, and become your fiercest advocates. It's a win-win for everybody.

3. Know What Makes Them Feel Safe

Emotional safety is the foundation of any thriving salon culture. I can't stress this enough.

If a stylist doesn't feel safe - not just physically but emotionally - they won't bring their best selves to work. And if you've been wondering why your salon team walks all over you, this might be part of the problem.

In the EOS model, this is about building trust and accountability through Level 10 meetings and clear roles. When stylists know what's expected and feel their opinions matter, stress drops and performance rises.

Pay attention to what triggers anxiety or discomfort. Maybe it's a communication style, a certain manager, or unclear policies. Fix those. Create an environment where team members feel comfortable speaking up without fear of judgment.

4. Know Their Learning Style and Growth Needs

Every stylist learns differently and wants to grow in unique ways. Some want advanced technical skills. Others want leadership training or help with marketing themselves.

If you ignore this, you risk losing your best people to salons that invest in their futures. And trust me, there's nothing worse than watching your top talent walk out the door.

I coach salon owners to implement regular training plans that match individual growth paths. This is part of working ON your business with systems, not just IN it. When you have a clear development plan for each team member, retention goes up and the whole salon benefits.

Ask your stylists what skills they want to master next. Then create a roadmap with deadlines and support. Make growth a visible priority.

5. Know Their Personal Economy and Time Priorities

This one's huge. Every stylist has a personal economy - how they value their time and money outside the salon.

I've seen stylists burn out chasing every client without regard for their time or lifestyle. Others get frustrated because they don't see a path to earning more without working seven days a week. Sound familiar? You might be dealing with the fully booked but still broke problem.

Knowing how your team members value their time helps you coach them better. Some will want to focus on boosting average ticket prices for fewer clients. Others will want to add retail or education to their income streams. Some might need help with delegation or managing their schedules.

When you understand this, you can guide them to work smarter, not harder. This reduces burnout and increases loyalty.

Why This Matters for Your Salon's Success

Here's what I've learned in 30 years: when you know your people deeply, your leadership hits a completely different level. Retention improves. Productivity goes up. And your bottom line follows.

If you want to build a salon that runs without you, understanding your team is non-negotiable. This is exactly what I teach inside the Level Up Academy - how to lead your team like a pro and grow your business strategically.

And here's the thing - salon culture problems cost you real money. We're talking $50,000 a year or more in turnover costs. That's money that should be going to your family, not to constantly replacing good people.

Look, it's a completely different set of skills going from stylist to owner. But when you dial in these five things about every team member, you're not just managing people anymore. You're leading them. And that makes all the difference.
