What Makes Great Stylists Stay When They Could Go Anywhere?

|Nick Mirabella

Here's the thing. Great stylists don't walk out your door just because of money.

In my 30 years running salons and coaching owners, I've seen this play out hundreds of times. Your best people leave when they feel invisible, stuck, or drained by drama that never gets solved.

You want to keep your top talent? You have to build a culture that gives them belonging, growth, recognition, and a future they can actually believe in.

Why Culture Is Your Salon's Most Valuable Asset

When I was building my first salon, I lost three stylists in six months. Three. Not one left for more money.

One went to a salon down the street paying the same commission split. Another left for less. The third said to me, "Nick, I love you, but there's no future here. I don't even know what this place is supposed to be."

That conversation wrecked me. Because she was right.

I had a salon, chairs, clients, and a business that made money. But I didn't have a culture. What I had was a building where people showed up to work. No belonging. No vision. No growth.

That was my wake-up call.

Your culture is the one thing your competition cannot steal from you. It's your unfair advantage and what keeps your best stylists coming back day after day.

The Four Pillars of a Culture That Keeps Great Stylists

I use this framework with every salon owner I coach who's facing this challenge. It's not complicated, but it requires focus and discipline. This ties directly into the EOS and E-Myth principles I teach - systems over people, clarity over confusion, working ON the business, not just IN it.

1. Define Non-Negotiable Values

Your team needs to help create and own these. Values set the tone for behavior, expectations, and how you treat each other.

Without clear values, your salon culture is just a wish. Every salon I've helped build lasting success with started by defining values that everyone commits to. These are not vague words on a wall - they guide decisions and daily actions.

2. Hire for Culture Fit, Not Just Skills

Skills can be taught. Attitude and alignment with your values cannot.

One of the biggest mistakes I see is salons hiring based on talent alone, ignoring how the stylist fits with the team culture. This leads to drama, mistrust, and turnover. When you hire for culture fit first, you build a team that supports each other and grows together.

3. Build Clear Paths for Growth

Stylists want to see a future in your salon. They want to know how they can grow their skills, increase their income, and take on leadership roles if they want to.

I teach salon owners to create clear career tracks and development plans - a system that outlines how someone can move from junior stylist to master stylist, educator, or even manager. This is a key area where EOS rocks and Accountability Charts come into play.

4. Address Drama and Conflict Head-On

Drama is a silent killer of salon culture. I've seen salons lose 20% or more of their team because conflicts were ignored or swept under the rug.

Being proactive means having regular team meetings (Level 10 Meetings from EOS work great here), clear communication channels, and a process for resolving issues quickly. When your team trusts you to handle problems, they feel safer and more loyal.

Why This Matters More Than Money

I've coached owners whose stylists make more money elsewhere but refuse to leave because of the culture they built. They feel seen, valued, and believe in the salon's future. That's worth more than a few extra dollars on their paycheck.

And here's what I like about this approach - focusing on culture will help you improve your retention rate, increase your average ticket, and build a brand that attracts top talent and clients alike. The salon marketing you do will never be as powerful as the word-of-mouth that comes from a happy, loyal team.

Bringing It All Together

If you want to keep your best stylists, start by getting crystal clear on your salon's values and culture. Hire for those values. Create systems that support growth and leadership. And don't let drama fester - face it head-on with regular communication and accountability.

This is what I teach in the Level Up Academy and what I cover on the Mirabella Mindset podcast.

When I was running my salons, these principles helped me build teams that stayed for years, grew their careers, and made my business thrive. This is what actually works.
